You decide on a mortgage, raise children, manage your money, and vote on who runs the country. Then you walk into work, and someone hands you a list of instructions for how and where to do your job.

That asymmetry runs through almost every organization. James A. Seechurn calls it the gap: the distance between how you're expected to work and how you want to. You feel it in objectives that flatten your work into a handful of metrics, in weeks that end without a moment to think, in watching a good idea overruled by someone further from the work than you are.

Close the Gap argues that the systems most companies run on-top-down leadership, approval chains, leveling charts, merit cycles, performance ratings-were built to control people assumed to need controlling. The assumption is wrong, and the price of acting on it shows up in disengagement, turnover, and the slow draining of the effort that produces good quality work. Drawing on decades of research into what motivates people, the book argues that organizations perform better as they move from control to trust: giving people real autonomy over how the work gets done, the chance to grow through meaningful challenge, and connection to the people around them.

The argument is supported by organizations that have already done it. Among others, Handelsbanken in banking, Nucor in steel, Haier in manufacturing, and Buurtzorg in home healthcare are real businesses with long, durable track records, operating at scale across different decades and continents, each having moved further from the conventional control model than most leaders would think possible.

James A. Seechurn spent twenty years building the machinery this book questions-the performance frameworks, the incentive programs, the pay structures. He writes for anyone who has watched an organization tighten its grip year after year and wondered why it had to be that way-whether you manage a team, work in HR, or just want to get things done.

Inside:

  • Why evidence alone rarely changes anyone's mind, and what actually moves people
  • Why the first months of a job decide what an organization ever gets from someone
  • What the research on motivation, trust, and psychological safety shows
  • How coordination happens without orders from above, and what replaces the reporting line
  • Why "this won't scale" gets the problem backward, and what scale really asks of you
  • Why performance ratings and merit cycles breed the cynicism they were meant to cure
  • How to make pay fair and transparent without pitting colleagues against each other
  • What it takes for people to own what they build

You don't need permission to begin, and you don't have to wait for someone else to go first. The capacity for good work is already in the people you work with. The question is whether the systems will let it out.
